Experience

We provide custom-developed selection procedures designed to comply with federal regulatory guidelines and professional standards. Over the past 25 years, we have developed selection procedures for a wide variety of private and public sector organizations and positions, including entry level, skilled professional, management, and senior management/executive positions.

Development

We work closely with subject matter experts (SMEs) in an organization throughout the test development process. From the results of the job analysis, the work behaviors and tasks and knowledges, skills, and abilities necessary for employees to possess upon entry to the position are identified. We then design a selection process to evaluate the knowledges, skills, and abilities (KSAs) that are critical to successful performance in that position. During the development process we will identify "essential job functions" and document the physical and intellectual abilities needed to perform essential functions of the job in keeping with the Americans with Disabilities Act (ADA).

Depending on the KSAs to be measured, we can develop a comprehensive selection procedure that may include any of the following assessment techniques:

  • multiple-choice job knowledge tests
  • structured oral interviews
  • systematic training and experience evaluations
  • assessment centers
  • personality assessments
  • ability tests
  • simulation exercises
  • work sample tests

In addition to custom designing selection devices, the Center will research existing commercially available assessment products and conduct a validity transportability study to determine whether these products are appropriate for use in a particular selection or promotion procedure.

Administration

Our staff has considerable experience with administering selection procedures, both those developed in-house and those developed by other testing professionals. We have the capability to administer procedures to hundreds of applicants at a time. Further, our staff is experienced in administering procedures with multiple components and assessment methods, including both video and computer-based test formats. Ultimately, our administration methods help ensure fairness and standardization, thus maximizing the vallidity and defensibility of a well-developed selection procedure.

Validation and Legal Defensibility

Legal defensibility is of primary concern in the design and administration of a selection process. We have expertise in conducting both content-oriented and criterion-related validity studies as well as validity transportability studies. Further, in most cases we have conducted these studies in the context of employment discrimination claims, where outcomes are critical to the client. When challenged, our clients have successfully defended the procedures we developed and administered. Our outstanding record and first-hand experience in defending testing procedures in the context of employment discrimination litigation is a major benefit to clients.

Process Documentation and Feedback

After administration of a selection procedure, clients receive feedback on the performance of all candidates participating in the process. Depending on the client's specific needs, we can provide this information as a banded or rank-ordered list of candidate test performance. In addition to process results, clients receive a validation study report that details the entire selection procedure process and includes all information necessary to successfully defend the process if it is challenged. We run all necessary follow-up statistics to evaluate the quality of the procedure and assess the adverse impact of the selection process. We also provide results of the job analysis that the organization can use for a variety of other purposes (e.g., development of performance management systems).

Developmental Feedback

At the request of the client, the Center will provide candidates with specific feedback about their performance in a selection procedure. Typically, we allow candidates the opportunity to meet with an experienced testing professional who can explain their results and provide recommendations for individual development. We can also provide an organization with an overall report that details the strengths and development needs of an entire applicant pool. Organizations often find this information extremely useful when trying to identify overall development needs for the design of training or other programs.

Equal Employment Opportunity Litigation Support

In addition to traditional test development functions, the Center assists employers in managing employment discrimination lawsuits. Services include expert testimony, statistical analyses, validation studies, and document management.
